I put a pillow in between my neck and the bar during squats, and that's how I've been doing it for a while. I tried a warmup set (just the bar) with no pillow, and my neck hurt for the rest of the day.
Any tips?

You may also use a very, very close grip for maximum trap tension so they are at their biggest. It helps for the few weeks it takes to get over the pain.
If you want to get big, be good at the Squat, Deadlift, pull and bench press, the rest is between you and your dinner plate.
